Several researchers have highlighted the importance of examining moral disengagement (MD) to understand instrumental aggression and deviant conduct across different contexts. This study investigates the role of organizational MD as a specific socialcognitive construct that intervenes in the process leading to counterproductive work behaviors (CWB). Within the stressor emotion model of CWB we hypothesized that MD mediates the relation from negative emotion in reaction to perceived stressors to CWB, by promoting or justifying aggressive responses to frustrating context. In a sample of 1147 Italian workers (53.50% women) we tested a structural equations model. Results confirmed our hypothesis: the more workers react to stressors with negative emotions, the more they need to make recourse to MD, the more they act CWB.
Keywords: Moral disengagement, counterproductive work behaviors, organizations, negative emotions, aggression, cognitive distortion.
